What role do early adopters play in creating a guiding coalition?

And why is it a good idea to focus your leadership attention on these people?

Early adopters can support an initiative from their unique perspective. Focusing your attention on early adopters’ will create a guiding coalition of various experiences. Having a guiding coalition of unique perspectives in group discussions will swiftly address resistive issues. Early attention to resistive challenges will identify critical insights into areas of concern that must be addressed (JWI555, 1).

How did it form? What did it accomplish?

Guiding coalitions form when people agree that change must be made. This team should define the future vision of the change, why the change is essential, and what will happen if the change is not made. The coalition will drive the idea thru the company for success.

What were the major challenges in keeping the coalition intact and strong?

Trust is a significant challenge in maintaining a strong and intact coalition (Kotter, 2). To maintain trust, you must have open and regular communication with the group and walk the talk (Welch, 3). As the alliance begins, it should collect regular honest feedback and adjust actions together. By shifting as a team, the coalition will ensure alignment and clarity of the daily, weekly, and monthly direction required to achieve the future goal.

Discuss your experience with a guiding coalition:

While working as a product specialist, I had a meeting with the quality manager. We were discussing a recent quality case. During the discussion, we outline a new potential safety hazard. The quality manager stated he wanted to agree but was not experienced enough on this product line. Because of the possibility, we immediately went to the R&D manager and discussed the case. The R&D manager agreed on the possible issue; his support in the matter was critical to justify a safety meeting on the product. A safety meeting is called within 48hr for all management personnel to agree if the issue is a safety issue and requires external actions. Before contacting the safety meeting, we then went to the Vice President and received his by-in for the initiative. After VP buy-in, an email was sent to the team explaining the issue and providing supporting documentation. A meeting invitation followed the email. The problem was presented during the meeting, and the R&D manager’s support was crucial for addressing immediate concerns. The team concluded that there was an issue, and more data on the scope of the impact and possible actions were required. Next, the team collected and collated the required information for a follow-up meeting. During the following discussions, it was concluded that an issue required a safety advisory and repair actions.

How did it form? What did it accomplish?

The coalition formed because of a standard view that a product issue required immediate attention “Trust and a common goal” (Kotter, 2). The association resolved a product safety issue before customers were affected.

What were the major challenges in keeping the coalition intact and strong?

Keeping a shared understanding and focus on the future direction and why.

What role do early adopters play in creating a guiding coalition? Early adopters are the driving force that initiates the change initiative and consist of a team of individuals that each possess key characteristics that include: a position of power – main line managers, expertise relevant to the change initiative, credibility with other employees and leadership by proven leaders that can drive the change process (Kotter, 1). According to Galloway, “leaders should focus their efforts on a small but influential subgroup known as opinion leaders to get a new idea adopted” (2).

Why is it a good idea to focus your leadership attention on these people? It is important to focus your leadership attention on these key people as they will be the driving force for the organizations change initiative (Kotter, 1).

My experience with a guiding coalition involved change with implementing a Centralized Staffing office. In this situation, we removed the administrative task of allocating and assigning clinical staff throughout our health system. This involved the removal of this task from Clinical Nursing Supervisors to non-clinical staffing personnel. Our department at the time who oversaw the Clinical Float Pool and patient throughput, was formed to relieve this task from Nursing Supervisors to allow them to focus on clinical components with staff and patients and this process is very labor intensive

Major challenges in keeping this coalition strong was determining our guiding coalition to include leadership, nurse managers and Nursing Supervisors and the staff that were initiating the change. Constant reinforcement of the positive changes that a centralized staffing office could bring to front line nursing, while continually working with the staffing office team as a support system in regards to continual education of clinical resources and where they could be assigned and training on the scheduling system.
